Competencies and weights

What to evaluate, how much it counts and what a strong answer looks like.

Accurate transaction coding · 22%
Most bookkeeping quality depends on correct classification and ledger treatment from the start. Evaluated in Round 1.

  • Weak: Records transactions with frequent mis-coding or incomplete fields that require rework
  • Meets the bar: Accurately codes transactions using established chart of accounts and corrects issues identified during review
  • Strong: Implements a repeatable checking approach that prevents mis-coding and reduces downstream reconciliation problems

Reconciliation discipline · 20%
Bank and account reconciliations are core to identifying issues early and maintaining reliable books. Evaluated in Round 1.

  • Weak: Completes reconciliations without documenting the root cause of differences or leaves items unresolved
  • Meets the bar: Reconciles accounts, documents variance explanations, and tracks and resolves outstanding items
  • Strong: Proactively trends recurring variances, identifies systemic causes, and standardizes fixes to prevent repeat issues

Month-end close support · 16%
Your work must reliably enable month-end completion and accurate reporting support. Evaluated in Round 2.

  • Weak: Delivers month-end items late or missing documentation needed for review
  • Meets the bar: Completes assigned close tasks on time with supporting schedules and clear notes
  • Strong: Coordinates dependencies across ledgers/vendors and anticipates gaps to keep close on schedule

Independent execution · 16%
This role works independently on well-defined work; the team needs consistent follow-through and prioritization. Evaluated in Round 2.

  • Weak: Needs frequent direction to complete tasks or misses priorities when priorities change
  • Meets the bar: Plans work, follows established procedures, and communicates status and blockers early
  • Strong: Creates a clear daily/weekly workflow, resolves common issues without prompting, and escalates appropriately

Systems and spreadsheet fluency · 13%
Effective bookkeeping requires confident use of accounting systems plus spreadsheets for reconciliation and reporting support. Evaluated in Round 3.

  • Weak: Struggles to extract or validate data from tools or makes spreadsheet errors that affect reconciliations
  • Meets the bar: Uses accounting system reports and spreadsheets correctly to reconcile and prepare supporting materials
  • Strong: Builds reliable templates/models for recurring reconciliations and speeds up investigation with accurate data pivots

Clear documentation · 13%
Auditability and internal trust depend on concise, accurate documentation of adjustments and discrepancies. Evaluated in Round 3.

  • Weak: Provides vague explanations for adjustments or omits key details needed for review
  • Meets the bar: Documents adjustments and variance explanations with enough detail for another reviewer to follow
  • Strong: Uses structured notes that reduce review cycles and makes it easy to trace transactions to outcomes
Interview questions

Questions for every interview round

Each round has an owner, a time box and questions that test the competencies above.

Round 1: Bookkeeping fundamentals and accuracy
Finance Manager · 45 min

  1. Walk me through a bank reconciliation you completed end-to-end. What sources did you use, what steps did you take, and how did you verify the final balance?
  2. Describe a time you found recurring transaction coding errors. How did you identify the root cause and what did you change in your workflow to prevent repeats?
  3. What are the most common causes of reconciliation differences you’ve seen, and how do you prioritize which items to investigate first?

Round 2: Month-end support and independent execution
Controller · 50 min

  1. Tell me about your role in supporting month-end close. Which tasks did you own, and how did you ensure your deliverables were complete for review?
  2. Describe a situation where you had multiple bookkeeping priorities with competing deadlines. How did you prioritize, manage progress, and communicate status?
  3. Give an example of a time you corrected a bookkeeping issue after it was already partially recorded. How did you handle the correction and what documentation did you produce?

Round 3: Systems, documentation, and quality controls
Senior Accountant · 55 min

  1. Which accounting systems and spreadsheet methods have you used for reconciliations and supporting schedules? Share a specific example of how you used reports or spreadsheets to speed up accuracy checks.
  2. How do you ensure your work is review-ready? Describe your approach to double-checking coding, reconciling items, and documenting outcomes.
  3. Tell me about a time you explained bookkeeping results (e.g., a variance, adjustment, or AR/AP issue) to someone outside your immediate team. What did you include so they could act on it?

Red flags to watch for

  • Frequently leaves reconciliation differences unresolved without documenting root causes or next steps
  • Relies on ad-hoc fixes without a repeatable process for transaction coding and checks
  • Missing month-end deliverables or providing incomplete supporting documentation
  • Needs constant direction to complete well-defined bookkeeping tasks
  • Cannot explain how balances tie out and how discrepancies are investigated and resolved
